What Makes Crossover Leadership
Successful and Sustainable
It has been proven time and again that human transformation cannot happen overnight and it needs a sustained effort / practice. Also the learning intervention becomes powerful and attractive if the framework is not limiting to only a classroom session but it includes many other aspects like using online resources, involving leaders to come and share their experiences, mentoring etc. Keeping this in mind the Crossover Leadership Framework has the following components to make it successful and sustainable.
Journey Approach
Each program of Crossover runs in a journey format. So for example the "Crossover Project Leaders Certification" is a 4 month journey. The journey gives the participants an opportunity to apply their learning and share those with other participants. Collectively they learn so many applications in the group.
Case Based
Crossover content uses case studies extensively and they are also contextualized to customer environment. This approach makes the learning really application oriented and the participants can see their life in those case studies.
MOOC
In recent times there are huge numbers of Massive Open Online Courses available for free. Since Crossover programs are journey based it becomes very easy to incorporate those courses between the modules. It gives an opportunity to the participants to not only interact on a new medium but also with participants from other industries and geographies helping them broaden their perspectives. If the organization has an LMS already implemented and have their own courses they can also be incorporated in the journey.
Leaders Speak
We have experienced that when a Leader shares his experiences in the context of a topic it becomes very powerful for the participants. So for example after the session on Customer Orientation we invite the leader to speak on his experiences of how he has managed his customer relationships. It also helps the participants to build a rapport with the leader within the organization making it easy for leader and them to connect with each other informally post the leaders speak event.
Coaching and Mentoring
As required Coaching can be provided for select participants. This helps in ensuring that nobody is left behind. Also we help the managers of the organization become mentors for the participants to enforce the application of learning.
C&C Club (Character &
Competency Club)
This is a unique offering from Crossover Leadership Partners to help sustain the learning and ongoing development of participants. Below is a snapshot on C&C Club wherein the participants meet once a month and some take the role of speaker while other take the other roles like grammarian, time keeper etc. It is created on similar lines as the format of ToastMasters International.
The framework starts with the broad categorization of the organization in 3 levels. The first level is "Associate" which comprises of employees with 0 to 5 years experience, second is "Mid Management" 5 to 12 years and third "Senior Management"12 years and above. On the X Axis there are 4 sets of training viz. Set - 1, Set- 2, Set- 3 and Set- 4.

SET 1
Mandatory Behavioral Skills

  • Comprises of "Mandatory Behavioral Skills". So for example a "Project Leader" at the "Associate Level" should mandatorily know how to drive his goals and goals one level below, have self awareness and be able to manage emotions/setbacks, be able to motivate his teams, stay focused on results and not activities, cross cultural awareness while dealing with customers from different cultures and customer orientation.

SET 2
Mandatory Hard Skills

  • comprises of "Mandatory Hard Skills" like estimation, work breakdown structure, project issue tracking, risk register etc. (on lines of PMI curriculum).

SET 3
Nice to Have Behavioral Skills

  • comprises of "Nice to Have Behavioral Skills". These skills are future focused like Design Thinking, Innovation etc. These skills may not be required immediately for their day to day functioning but should be considered to prepare the teams for future.

SET 4
Other Functional Skills

  • comprises of "Other Functional Skills". These skills are from initiatives that may be required across the organization like Six Sigma, Lean etc.
    The above framework of "3 Levels by 4 Sets" helps in chalking out a talent development strategy and a systematic plan very easily across the organization.
    "Emotional Intelligence" is the foundational skill that can transform the way people relate and work with each other. In last 20 years there has been tremendous research in many big organizations across geographies and it has shown tremendous business benefits of learning this skill. Hence we propose this as a horizontal program for all employees before they embark on any of the other programs.
    A sample set of programs for all the sets can be seen in the slides below and can be changed and contextualized based on the needs of the organization. The base framework is recommended based on our experience but can be customized as per your needs.
